Advocating for each other is key

    Recker: Has an advocate as part of FCA’s Women’s Leadership Experience

    Samatha Chamarthi credits a Chrysler women's resource group event in the 1990s for sparking a dream career milestone.

    She intently listened as some of the automaker's female executives such as Sue Unger and Nancy Rae described how they broke through barriers and ascended the industry ladder; they were role models.

    "I was in the auditorium," recalled Chamarthi, who was born in India. "I still remember sitting somewhere in the middle inspired by these women thinking one day I should become a CIO of an automotive company. I was a software programmer back then."

    Chamarthi now is chief information officer for Fiat Chrysler Automobiles in North America and Asia Pacific — and is one of Automotive News' 100 Leading Women honorees. She made her remarks during an Automotive News virtual roundtable in August.

    She is one of many Leading Women honorees who say they feel compelled to help other women excel and climb the ladder in their careers. Several honorees also told Automotive News that male leaders advocating for females is essential to fostering women's success in the auto industry and that such support will help expand the number of women in management and executive roles.

    Getting more male managers and executives involved to get to know women and their leadership capabilities will "pull the string faster on progress than just women advocating for women," said Lisa Drake, Ford Motor Co. COO of North America. "There's just not enough of us to do it."

    Ford, through its Women of Ford employee resource group which Drake leads, is placing an increased emphasis on networking events where women can meet more male executives, Drake said. She described those male executives as "allies" in helping women advance at Ford.

    Ways to support advancement

    Leading Women honorees and career experts say having advocates and mentors is important for women's professional growth in the auto industry. Here's what helps:

    • Having someone who can speak up for you, especially in career planning and determining promotions
    • Having someone who can share their experiences, advice and guidance
    • Getting broader key connections with peers, executives and management
    • Learning leadership abilities and other skills
    • Receiving regular and needed critiques

    "The men have to be a part of the change," she said.
    While she has persevered in her career, "for every one of me, there's probably 100 that haven't," Drake said.

    Women often aren't given the same advancement opportunities as men, some studies say.

    For every 100 men promoted to a manager's position, just 79 women are promoted, according to the 2018 LeanIn.org and McKinsey Women in the Workplace study.

    Among Automotive News' 100 Leading Women, 88 said they had mentors, with 64 citing a male mentor.

    Dealing with bias

    Kim Day, COO of Canadian retailer Steele Automotive Group in Dartmouth, Nova Scotia, said that while she has been given opportunities to grow in her career, there's still "quite a bit of old boy-school club happening, especially at the dealership level. But it is changing. It is getting better."
    Steele, with 40 dealerships in Canada plus one in Texas, has female general managers, and four women hold C-suite or vice president-level jobs, Day said.
    Grace Huang of Manheim said unconscious bias against women in the automotive industry exists and, in her experience, even a conscious bias.
    "I work mostly with lots of dealers and of course lots of OEMs and rental companies and banks and so forth," Huang said. "And yeah, people are always surprised that I'm the president of Manheim. And I've never walked into a client meeting where I'm assumed the president until I introduce myself."

    Huang, who followed Cox Automotive executive Janet Barnard in Manheim's top job, said women must continue to show others they can succeed in the industry even if they may have to work harder than others to do so.

    Barnard, now chief people officer for Cox Automotive, told Automotive News there's more that can be done to open doors for women to advance to top executive jobs in the auto industry.

    "I also look to the men — especially the white men in our industry, who still are the majority here — and really would just look you all in the eye and say you can help us fix this and we need you to help us fix it," Barnard said. "It's finding great male sponsors who have a passion around equality and getting all the voices at the table, whether it's in an industry forum or whether it's inside a board room as part of a team. There are a lot of great men in this industry who I think will help."

    Cox Automotive has both a longtime mentorship program and a newer sponsorship program for women and people of color that started three years ago. A majority of program sponsors are male, Huang said. And between 2018 and 2020, Cox has experienced a drop in turnover among women and has seen increases in promotions for women and people of color, she said.

    "We also believe that by having a distinct sponsorship program, we go beyond development to intentionally enabling executive decision makers to actively 'speak up' for historically underrepresented groups," Huang said in a statement. "The two types of programs ensure that we have a focus on development and career growth."

    Dealership technology company DealerSocket launched its SocketWomen group in September after beginning the effort several months earlier. It focuses on "collaboration, connection and coaching," Sejal Pietrzak, CEO of DealerSocket said, adding that DealerSocket has more than doubled the number of women in leadership positions since she joined the company three years ago.

    SocketWomen has 85 members, a few of whom are men, and plans to launch a mentoring program with female and male mentors, a company spokesman said in an email to Automotive News.

    Many of the 100 Leading Women said they feel a sense of onus to guide younger women, help highlight automotive careers and recruit more women to the automotive industry.
    "It's our responsibility to also help mentor, help mold, help coach women," said Allyson Witherspoon, U.S. chief marketing officer at Nissan.

    Many of the Leading Women say mentors helped pave the way for their success and they feel compelled to help other women advance. Fiat Chrysler's Chamarthi called it an "obligation."

    Her company three years ago launched the Women's Leadership Experience, a development program for early- to mid-career employees that was created by Fiat Chrysler's Women's Alliance resource group. As part of the initiative, 25 women per session participate in an eight-month class that includes coaching, male and female executive sponsors, personalized training and 360-degree surveys that provide feedback from multiple sources and a self-assessment.

    ‘Being there'

    Caron Recker, a professional maintenance pillar lead who supports North America manufacturing plants, is part of the current Women's Leadership Experience class. She has worked in various roles at Fiat Chrysler over 10 years, beginning as an operator in the powertrain division before moving into management.

    Recker was paired with advocate Mike Resha, head of North American manufacturing.

    He has been with Fiat Chrysler for about three years and described Recker as a "high performer," and said he is sharing experiences and guidance with her and "exposing her to senior leadership."

    Resha said the initiative establishes a relationship for Recker going forward.

    "I plan on being there for Caron and making sure that any issues she faces as she moves up into more leadership roles, that I can be there to help," he told Automotive News.

    During the pandemic, the two are meeting through Google Hangouts to review items Recker and her program coach are discussing and brainstorm how Recker can handle certain challenges.

    "To have someone in his position to be able to listen to me and talk me through these things and then be an advocate for me, I really appreciate that," Recker said.
